A lot of coaching assumes people need more energy, more confidence, a better mindset. But a team that's plateaued usually isn't short on effort. It's generic. Craft isn't
Off-the-shelf coaching frameworks are built to apply to anyone, which means they sharpen no one in particular. Real capability-building has to sit inside the actual work: this brief, this narrative, this room you have to defend a decision in.
It stops at feedback. It never gets to practice
Telling someone what's wrong with their work isn't coaching. It's a review. Coaching is doing the rep again, differently, with someone watching closely enough to catch the small decisions that separate competent work from sharp work.
It's a one-time event, not a standard
A workshop can inspire a team for a week. It can't install a new bar for what's acceptable. That only happens when someone holds the line consistently, over enough reps, that the team starts holding it themselves.
What actually works looks less like training and more like apprenticeship
Sitting inside real decisions, real briefs, real pressure, with someone senior enough to know the difference between good and nearly good. That's slower than a workshop. It's also the only version that sticks.
